Le télétravail : une innovation organisationnelle incontournable, indispensable outil de rétribution ?

Telework: An Essential Organizational Innovation, or an Indispensable Compensation Tool?

Résumé

Depuis la crise sanitaire, l’hybridation du travail (mix présentiel/distanciel) s’est durablement installée dans les organisations. Le télétravail, autrefois marginal, est devenu un mode d’organisation du travail incontournable (22% des salariés pratiquent le télétravail au moins une fois par mois d’après la DARES, 2025), un « mode de vie » (Taskin, 2025). Il a modifié en profondeur les repères spatio-temporels du travail, nécessitant de nouveaux outils, des pratiques managériales innovantes et des processus de régulation. Les salariés, notamment les cadres (Apec, 2025), plébiscitent ce modèle pour l’équilibre vie professionnelle/personnelle, favorisant l’autonomie et une relation managériale basée sur la délégation et la confiance. Toutefois, certaines entreprises, principalement américaines, ont tenté en 2025 un retour autoritaire au présentiel, générant tensions et grèves (Ubisoft, Deloitte). Dans quelle mesure le télétravail, en tant qu’innovation organisationnelle, constitue-t-il une modalité d’organisation incontournable et un outil de rétribution pour les salariés ? Nous répondons à cette interrogation grâce à trois entretiens qualitatifs croisés. Nous révélons que le télétravail agit non seulement comme un outil de flexibilité, mais aussi comme un levier d’attractivité, de rétention et parfois comme une forme de rétribution, équivalente à un avantage en nature.

Abstract

Since the health crisis, hybrid working (a mix of on-site and remote working) has become a permanent feature in organizations. Teleworking, once marginal, has become an essential way of organizing work (22% of employees telework at least once a month, according to DARES, 2025), a “way of life” (Taskin, 2025). It has profoundly changed the spatial and temporal parameters of work, requiring new tools, innovative management practices, and regulatory processes. Employees, particularly executives (Apec, 2025), are enthusiastic about this model because it promotes work-life balance, autonomy, and a managerial relationship based on delegation and trust. However, some companies, mainly American, are attempting an authoritarian return to face-to-face work, generating tensions and strikes (Ubisoft, Deloitte). To what extent does teleworking, as an established organizational innovation, constitute an essential form of organization and a tool for rewarding employees? We answer this question through three cross-referenced qualitative interviews. We reveal that teleworking has become not only a tool for flexibility, but also a lever for attractiveness, retention, and even a form of remuneration.
